FAKTOR-FAKTOR YANG MEMPENGARUHI BURNOUT DAN WORK ENGAGEMENT PADA KINERJA TENAGA MEDIS DI RSGM NALA HUSADA: SEBUAH PENDEKATAN BERDASARKAN MODEL JOB DEMANDS-RESOURCES (JD-R)
Abstract
Penelitian ini bertujuan untuk menganalisis pengaruh job demands dan job resources terhadap kinerja tenaga medis dengan peran mediasi burnout dan work engagement pada Rumah Sakit Gigi dan Mulut (RSGM) Nala Husada. Penelitian ini didasarkan pada pendekatan Job Demands–Resources (JD-R) Model yang menjelaskan bahwa ketidakseimbangan antara tuntutan pekerjaan dan sumber daya kerja dapat memengaruhi kondisi psikologis serta kinerja individu. Metode penelitian yang digunakan adalah pendekatan kuantitatif dengan teknik survei. Data dikumpulkan melalui penyebaran kuesioner kepada tenaga medis RSGM Nala Husada dan dianalisis menggunakan Structural Equation Modeling (SEM). Hasil penelitian menunjukkan bahwa job demands berpengaruh positif terhadap burnout dan berpengaruh negatif terhadap kinerja tenaga medis. Sebaliknya, job resources berpengaruh positif terhadap work engagement dan kinerja tenaga medis. Selain itu, burnout terbukti memediasi pengaruh job demands terhadap kinerja, sedangkan work engagement memediasi pengaruh job resources terhadap kinerja tenaga medis. Temuan ini menegaskan pentingnya peran keseimbangan antara tuntutan dan sumber daya kerja dalam menjaga kesejahteraan psikologis serta meningkatkan kinerja tenaga medis. Secara praktis, hasil penelitian ini diharapkan dapat menjadi dasar bagi manajemen RSGM Nala Husada dalam merancang kebijakan dan intervensi kerja yang berorientasi pada pengurangan burnout dan peningkatan work engagement guna mendukung keberlanjutan kinerja tenaga medis..
